The General Insurance Roles Sydney Hiring Managers Need to Move On, Before Q4 Makes It Too Late

What the market looks like right now

Australia’s general insurance industry is in a complicated place heading into the second half of 2026.

On one hand, the numbers are strong. The market size of the general insurance industry in Australia has reached $77.4 billion in 2026, growing at a CAGR of 5.7% over the past five years. IAG reported higher annual cash profits driven by premium income growth, and the sector credited AI-driven technology for accelerating claims processing and attracting more customers.

On the other hand, the industry is under significant structural pressure. Australian insurers are facing a trio of pressing challenges heading into 2026: rising premium costs and shrinking insurability, escalating cyber and data risks, and increasing difficulty in hiring and retaining skilled workers. That last challenge, talent, has quietly moved from a background concern to a boardroom one. Workforce issues now rank as the third major challenge for insurers in 2026, up from seventh in the previous year.

For Sydney-based hiring managers, this creates a very specific and time-sensitive problem. The roles you need most are the ones hardest to fill. And the window to get ahead of it is narrowing.

Here is what we are seeing on the ground.

The roles that are active and filling now

Claims managers and technical claims specialists

Claims remains the highest-volume hiring function in the market. For smaller carriers, claims and underwriting are the most pressing hiring priorities in 2026, with technology close behind. The volume is being driven partly by the aftermath of Ex-Tropical Cyclone Alfred, which generated over $1.5 billion in claims alone, and partly by ongoing digital transformation inside claims teams, where experienced professionals who can operate across both traditional and tech-enabled workflows are in high demand.

The good news for hiring managers: there is candidate activity in this space. The challenge is that the best technical claims professionals, particularly those with complex liability or property experience, are fielding multiple approaches. Slow processes are losing candidates to faster-moving competitors.

Pricing analysts and actuarial professionals

Demand for pricing talent is consistent and well above supply. The actuarial talent pool is relatively small compared with many other professional disciplines, and credentialing requirements limit the number of qualified candidates who can perform certain roles. In Sydney specifically, senior pricing analysts with general insurance experience are being approached regularly, whether they are actively looking or not.

Employers increasingly want candidates who go beyond core actuarial modelling to demonstrate programming skills in Python, R and SQL, familiarity with modern analytics and predictive techniques, and comfort with emerging technologies including generative AI frameworks. That combination of traditional actuarial rigour and modern data capability is genuinely rare, and the firms that find it and move quickly are the ones securing the hire.

Compliance and regulatory roles

APRA’s enhanced capital frameworks under the Insurance Capital Standard and Prudential Standard CPS 230 are creating sustained demand for compliance professionals who understand both the regulatory environment and the operational reality of implementing it. This is a function that was under-resourced at many mid-tier insurers and is now being urgently built out. Active hiring, reasonable candidate supply at junior to mid levels, tighter at senior.

The roles that will be very hard to fill by Q4

Catastrophe modellers

This is the single most candidate-constrained role in the Sydney GI market right now. Weather-related losses have forced carriers to reevaluate geographic concentration, underwriting guidelines and reinsurance strategies, and this environment has increased demand for professionals with experience in catastrophe modelling, risk engineering and complex property underwriting.

Australia’s exposure to extreme weather is structural and worsening. Insurance premiums are up $30 billion inflation-adjusted compared to a decade ago, with climate-related catastrophes generating US$2.9 billion in insured losses in 2025 alone. The pipeline of qualified catastrophe modellers in Australia is thin. If you need one by Q3 or Q4, the conversation needs to start now.

Cyber underwriters

Cyber is the fastest-growing and most technically complex line in general insurance, and the talent to underwrite it properly barely exists at scale. The constantly changing nature of cyber threats, particularly those driven by AI, phishing and vulnerabilities in third-party systems, has made risk modelling and pricing increasingly complex, meaning underwriting accuracy and claims predictability in the cyber segment remain difficult to achieve.

In the first half of 2025, malicious attacks accounted for 59% of reported data breaches in Australia, affecting over 10,000 individuals per incident. Demand for cyber underwriting expertise is accelerating. Supply is not keeping pace. This is a role category where B&K consistently sees search timelines extend well beyond initial expectations, candidates with genuine cyber underwriting depth are rare, selective, and well aware of their value.

Senior data and analytics professionals

Technology roles continue to top the list of talent needs across the insurance industry, reflecting continued investment in AI and technology adoption. At the senior level, heads of data, analytics leads, chief data officers within insurers, the pool in Sydney is extremely tight. Many of the best people are already employed, well compensated, and not actively looking. Reaching them requires relationship-driven search, not job advertising.

Commercial and specialty lines underwriters

Managing General Agents and specialty platforms remain active growth areas, and many are actively building out underwriting teams, claims operations and distribution channels. The demographic challenge compounds the supply problem: a significant portion of the underwriting workforce is approaching retirement, particularly in commercial lines, making succession planning a current priority rather than a future one. Experienced commercial lines underwriters with established broker relationships are among the hardest professionals to move, they have built-in reasons to stay, and among the most sought-after when they do consider a change.

What this means for your hiring strategy in the second half of 2026

Three practical conclusions from what we are seeing.

First, the roles that feel manageable now will not feel manageable in September. The GI talent market does not move in straight lines. Catastrophe season, regulatory deadlines and competitor hiring activity all create sudden demand spikes that compress timelines and push candidates into multiple-offer situations. The best time to start a search for a hard-to-fill role is before it is urgent.

Second, 73% of insurers say they are most likely to hire experienced talent in 2026, which means you are competing with the majority of the market for the same shortlist of senior professionals. Speed, clarity and a compelling employer story are the differentiators. Candidates in these roles are not just evaluating the package, they are evaluating how the process feels, how leaders show up, and whether the organisation can articulate what the role actually looks like in 12 months.

Third, the firms building talent pipelines now, not just filling vacancies, are the ones that will be better positioned for 2027. That means staying close to the passive candidate market, being visible in the right spaces, and working with recruitment partners who have genuine, current relationships with the people you will eventually need to hire.

The best candidate you interviewed this quarter probably took another offer. And it probably wasn't because of salary. Most hiring managers assume compensation is the deciding factor. It matters, but in 2026, it's rarely what closes the deal or loses it. After speaking with more than 40 professionals across the Australian market this quarter, we found something more consistent, more actionable, and more overlooked.

Here's what candidates are actually telling us.

Growth opportunities" has stopped meaning anything

Candidates have seen that phrase attached to too many roles that offered no such thing. What they actually want is specificity. Where does this role go in 12 months? In 24? Who has been promoted from this seat before, and what did that path look like?

Hiring managers who can answer those questions in the first conversation, with real examples, not abstractions, change the entire dynamic of the process. The candidates who disengaged or declined offers in our Q1 conversations almost universally cited vagueness about their future as a factor.

This is fixable. It costs nothing to change. It just requires preparation and honesty about what progression actually looks like inside your business.

Your recruitment process is your employer brand

Whether you intend it to be or not. Candidates are forming an opinion of your organisation from the moment they receive your first message. How quickly you respond after an interview. Whether your feedback is specific or generic. Whether the offer comes with a reasonable window or a pressure-driven 48-hour deadline.

In a market where skilled professionals have options, the recruitment experience is being treated as a preview of the working experience. And candidates are drawing conclusions accordingly.

We spoke to professionals this quarter who turned down roles, not because of the salary, not because of the company, but because the process left them feeling like a transaction. Several had shared that experience with peers. Word travels.

Every candidate who comes through our process at B&K knows where they stand at every stage. Prompt feedback. Honest conversations. No unexplained silences. It's not complicated, but the gap between businesses that do this and those that don't is wider than most realise.

Candidates are hiring the manager, not the company

This was the most consistent finding from our Q1 conversations and the one with the most immediate implication for anyone running a hiring process right now.

When we asked what would make candidates say yes, the conversation kept coming back to the same thing: the person they'd be reporting to. Their style. Their track record. How they develop their team. What it's actually like to work with them.

A candidate who meets a compelling, genuine leader and comes away energised is significantly more likely to accept an offer, even if the package is slightly below expectations. The inverse is equally true.

If you're a hiring manager involved in a recruitment process, your presence and authenticity in that process matters more than almost anything else on the table.

So where does salary fit?

It's a threshold, not a differentiator.

Get above market and you're in the conversation. Fall below it and the conversation ends before it starts. But above the threshold, what closes the deal, or loses it, is almost always one of the three factors above.

The businesses winning the best talent in Australia right now have understood this shift. They talk about progression with specificity. They treat candidates the way they'd want to be treated. And they put their best leaders front and centre in the process.

If you're hiring in 2026, three things worth doing now:

→ Audit your process from the candidate's perspective. Would someone coming through it feel valued or processed?

→ Brief your hiring managers. Can they speak compellingly about progression, culture, and their own leadership? That conversation is often the difference between a yes and a polite decline.

→ Get closer to what the market is actually telling you; not job board data, but what candidates say when they feel comfortable being honest. That intelligence exists. You just need access to it.

Top Tips To Create A Resume That Stands Out

In today’s competitive job market, creating an outstanding resume is essential to stand out.

Here are some top tips to help you create a strong CV:

1. Customize your resume

Review the job description and requirements carefully, and make sure your CV highlights your relevant skills and experience for that particular role.

2. Use a clear and concise format

Use a professional font and formatting style that is easy to read. Keep your CV to 1-2 pages and avoid lengthy paragraphs. Focus on the most important information and use bullet points to make it easy to read.

3. Highlight your achievements

Instead of just listing your job responsibilities, highlight your achievements in each role. Use concrete examples to demonstrate how you added value to your previous employers and how they contributed to the success of your previous roles.

4. Include relevant keywords

Use relevant keywords in your CV to ensure it is picked up by automated applicant tracking systems. These systems scan CVs for specific keywords to identify potential candidates. By using the keywords from the job description in your CV you will show that you understand the industry and are a good fit for the role.

5. Focus on your skills

Highlight your key skills and abilities that are relevant to the job. This can include both technical and soft skills, such as communication, problem-solving, and leadership.

6. Show your personality

Don’t be afraid to show your personality in your CV. Including personal interests and hobbies can make you more memorable to potential employers. However, don’t exaggerate or lie about your experience or qualifications. Employers will find out, and it could cost you the job.

How I Balance Work And Family Life

If you’re finding it challenging to balance your career and family life, you are not alone. Combining work and family life can be tricky as any parent can relate. Not being able to adequately fulfil their two roles or giving too much attention to one or the other is a recurrent problem for many employees.

It is an important topic; research has shown the value of having a good work-life balance. It enhances mental health, creates better satisfaction with the job, and results in better productivity and performance at work.

We asked our Office Manager, and mum of two, Cindy, how she manages both sides of her life, her job at B&K and her role at home.

Cindy, what does work/life balance mean to you?

First, it means support – I have the support from my amazing managers, colleagues and grandparents! I honestly couldn’t do it without any of them. I work 2.5 days a week and my managers are supportive and flexible. Nothing is off the table for them, for this, I am extremely grateful .

And I couldn’t do it without my Mum and in-laws looking after my girls while I work.

How do you balance your work and personal life effectively?

By creating a schedule ! I have learnt how important it is to plan now that I’m a mum of 2. It helps me manage my time effectively with my personal life and work. Finding a balance between work and personal life is a continuous process, and it requires some trial and error to find out what works best for me.

What does a typical day look like in your office manager role at B&K?

Supporting the Consultants and staff at B&K is my main focus. Lots of back-end reporting and reminders through spreadsheets. And Adrian and I are currently working to clean up and streamline our CRM.

Could you give other mums like you 3 tips for achieving a satisfactory work-life balance?

Having a supportive workplace helps. Speak to your managers about what works for you. Be open and honest. Remember to practice self-care – This will help you stay focused and energized throughout the day. And if someone offers you help, take it!

Find below 5 easy-to-implement ways to get better at balancing your work life alongside your family time:

1. Discuss workplace flexibility with your employer

Flexible working hours and having the option to work from home (if feasible) will facilitate family commitments.

2. Seek out support

Asking for help offers other people the gift of giving and being part of a support system.

3. Set boundaries and learn to say no

It is necessary to recognize saying “no” to things that are less of a priority and saying “yes” to other things that are more important to you. Decide how you want to spend your time.

4. Plan and do things in advance

In dividing the tasks, effort and timing will be saved.

5. Focus on a healthy lifestyle

Focus on eating a healthy diet, practising exercise and prioritizing your sleep time.

As we get into 2023, it’s fascinating as a recruiter to see the changes in what attributes clients are looking for in candidates this year. Companies will obviously always look for attributes like intelligence, people skills and work ethic, but the last few years and COVID have had a profound effect on what companies are looking for in a candidate to meet today’s challenges.

Here are 5 trends we at B&K Consulting have noticed that high-performance companies need and look for in candidates joining their businesses.

1. COMMERCIAL AWARENESS

When you mention the word “commercial” people naturally think of sales and selling but commercial awareness is knowing how the business you work for makes money, and also your individual role in that happening. Even if you’re in an analytical or operational role far removed from front-end sales, companies now want people who are aware of business performance. Being detached from how your business is performing means you could be more expendable if times get tougher, as you are less connected and less aware of your personal value add.

We increasingly see functions like Risk & Compliance involved in meetings around what a business proposes to do in the future, not just solving problems of the past. Candidates who express knowledge of what the company does and ask good commercial questions usually impress (if done the right way) and it could give you an advantage over other candidates going for a role.

2. RESILIENCE

The COVID years were actually very good for many businesses – people were at home with money to spend and it meant certain parts of the financial services market prospered and grew – both profits and staff. Now with interest rates and living costs through the roof, businesses may be impacted as people spend less and they are now looking for resilient employees who can provide solutions and work-rate when they are not in a continuous growth cycle. Businesses will likely look inwardly at costs and the pressure to perform may go up. Candidates who can show that they are not afraid of digging in are increasingly important in this market and I suspect this will continue to be this year.

3. INNOVATION

With the increasing pressure which comes with a shrinking / more competitive market, companies are definitely looking for staff who can contribute ideas and improvements to the way the business works. As with a commercial mindset, you don’t need to be C-Suite to bring innovative ideas to the table and it’s up to your employer as to whether they use those ideas.

We are currently working with some great clients who have changed their business strategy and the way they work on the recommendation of staff internally and it’s gained them some great results. Only having top-down ideas is old school, and companies are now increasingly asking questions about innovation and thinking differently when bringing new staff on.

4. LIKEABILITY

I’m aware this is not a real word but you know what I mean and so does every recruiter. Candidates who gel with others and add to or create a positive culture are hugely in demand. Some businesses have suffered culturally because of staff working from home (maybe still are) and that means they are reliant on new hires providing warm, positive energy and renewed effort. Such was the desire to cash in on the market in recent years, some companies hired on skills and track record regardless of personality and we see that is starting to have an impact. Companies need likeable people who can build strong relationships if things get harder, that’s the type of individual you want in the trenches next to you.

5. ADAPTABILITY

The world is changing, and so is business and people need to be able to adapt more than ever. Before COVID, change was less prevalent but now it’s normal and candidates need to be change agents who can adapt and thrive in differing conditions. In our world, life insurers and superannuation funds are merging, banks and lenders are making redundancies and investment firms are still growing rapidly and all of this means change and more change.

James Baldwin once wrote; “not everything that is faced can be changed, but nothing can be changed if it’s not faced”. Candidates in 2023 need the skill of identifying change opportunities and the self-confidence to raise it to their employer. One of our consultancy clients asks a number of questions about adapting to change in interviews, and it’s no surprise as being unable to cope with change is why their clients often need them.

There will obviously be other attributes that businesses look for in 2023, but from what we’ve seen over the last 2 months, these are 5 areas that will potentially help you as a candidate going into the 2023 job market. The best companies know how to assess this in interviews and those who acquire the best talent I believe will continue to flourish.
